This study explores how leadership can improve the productivity of outsourced employees by developing work discipline, work ethics, and work culture. In many organizations, outsourced employees often face challenges such as limited training opportunities, temporary employment status, and weaker emotional attachment to the organization. These conditions can lead to lower motivation and productivity. Therefore, leadership plays a crucial role in shaping positive work behaviors and creating a supportive work environment. The purpose of this study is to analyze how leadership directly influences work discipline and work ethics, to examine the mediating role of work culture, and to understand how work discipline and work ethics contribute to employee productivity. Using a quantitative approach with SEM/PLS analysis, this study involved outsourced employees working in user organizations. The findings indicate that leadership has a positive and significant effect on work discipline and work ethics, and is strengthened by work culture as a mediating variable. Work discipline and work ethics are also proven to increase productivity, with work ethics being the most dominant factor. The novelty of this study lies in the integrative model that links leadership, work culture, and work behavior in improving the productivity of outsourced workers sustainably.
